The SUPPORT framework: Sustaining supervisors to strengthen new graduate success

Background: High-quality supervision is consistently identified as a key factor in supporting new graduate occupational therapists (OTs) to transition successfully into practice. Yet, the needs of the senior OTs providing that supervision are often overlooked. Many find themselves carrying the dual responsibility of full clinical loads and supervision expectations, without adequate preparation or organisational support. When this occurs, businesses risk supervisor burnout, inconsistent supervision quality, and reduced workforce retention. To truly support new graduates, workplaces must also support those guiding them.
Implementation: Drawing on insights from business owners, supervisors, and new graduates, as well as professional discussions across online forums, a framework was developed to guide organisations in supporting clinicians who supervise early-career OTs. While designed for private practice, it has relevance across all practice settings.
Discussion: The SUPPORT framework outlines seven essential elements: Suitability, Understanding, Protected time, Professional growth, Outsource wisely, Realistic load, and Team culture. It highlights that senior OTs need as much support as the new graduates they mentor. Employers should confirm clinicians’ interest in supervision and awareness of any gaps in their own clinical competency. The time required for formal and informal supervision, or for developing training resources, must be recognised and reflected in senior OT caseloads. Finally, access to leadership-focused professional development and a team culture that values shared responsibility for learning will promote sustainability.
